What keeps leaders from delegating?

I keep hearing two themes come up in my coaching conversations:

“My team is too busy.”
This is often the first reason leaders give. But when they slow down and communicate clearly, the answer changes. When a leader explains the what, defines success, sets expectations, and then asks, “Are you able to take this on?” the response is often yes. Not because the workload disappeared, but because the employee now has clarity, context, and a chance to respond honestly.

Control.
This one runs deeper. Some leaders believe they will do it faster, better, or with less risk. And sometimes that may be true in the short term. But if you are always the one holding the work, you are also holding back your team’s growth. Delegation is not lowering the bar. It is creating the conditions for someone else to rise to it.

Delegation requires emotional intelligence.
It requires clear communication.
It requires trust.
And it requires a willingness to let go of being the only answer in the room.

Strong leaders do not delegate just to get things off their plate.
They delegate to develop people, build confidence, and create more capacity across the team.

The real question is not whether your team is busy.
The real question is whether you are leading in a way that makes delegation possible.
